                          I. INTRODUCTION

This survey of employee satisfaction was conducted via the Internet over a period of 18
days during (month of study).


Completed questionnaires were received from a total of 89 XYZ employees, yielding a
response rate of 78%.


Internet programming, data processing and analysis were conducted by The Business
Research Lab, who was also responsible for the preparation of this report.

            II. HIGHLIGHTS OF THE FINDINGS:
                A MANAGEMENT SUMMARY

OVERALL SATISFACTION

Overall satisfaction among XYZ employees was about at the norm. That was true for
both rated level of overall satisfaction, and willingness to recommend XYZ to a friend.


Career intentions show a somewhat more positive picture — the percentage of employees
who say they intend to stay at XYZ for more than five years is significantly higher than the
norm. It appears, in short, that XYZ should not have a turnover problem.


DIAGNOSTIC MEASURES

The best opportunities for increasing overall satisfaction are:
        •   Improving teamwork, with special attention paid to interdepartmental planning
            and communications.
        •   Increasing employee confidence in management's planning.
        •   Dispelling employee perceptions of management shortcomings in respect for
            employees, and even-handedness is employee dealings.
        •   Making XYZ a more "fun" place to work.
        •   Some attention to feedback, particularly with regard to helping employees
            improve their work, seems warranted.

NOTE:       Most employees offered suggestions for improving morale at XYZ.

            Indeed, many commented at considerable length, with richness, specificity, and
            passion.

            Accordingly, we strongly urge a careful reading of all of their comments (in
            Appendix C) as a guide to identifying courses of action to address sources of
            employee dissatisfaction.

XYZ's benefits get high ratings, but carry little weight in terms of overall satisfaction.
Accordingly, there's little to be gained from further increases in the benefits package∗


EMPLOYEE SATISFACTION PROFILE

Employee perceptions of management's performance vary widely, depending upon the
specific area in question.


Specifically:
        •    Employee ratings of the frequency and usefulness of corporate communications
             are significantly higher than the norm.

             On the other hand, very few are satisfied with communications between
             departments. Indeed, fewer than one in five claims to be aware of important
             things going on in other departments.

        •    Employees give low ratings to XYZ's Internet marketing efforts, and

        •    Employee assessment of the adequacy and effectiveness of XYZ's planning (as
             noted earlier) shows room for improvement.

Most employees believe XYZ assigns a high priority to quality and service.


Employee ratings of teamwork and cooperation are somewhat paradoxical.
        •    A majority of employees say they feel part of a team working toward a shared
             goal. That's about average.

        •    Only about one-third believe there is a spirit of cooperation at XYZ. That's
             significantly below average.

        •    Moreover, only about one-third think different groups work well together, or
             believe that teams are effectively run.




∗   It should be noted that the relation of benefits to satisfaction is one-sided — increasing benefits won't
    increase overall satisfaction, but decreasing them most assuredly will decrease overall satisfaction.

It appears that employees are saying, in effect, "The people in my group work well
together, but groups don't work very well with each other."


Employee ratings of working conditions are uniformly favorable, and consistently above
the norm.


Employees have a generally high regard for their personal role at XYZ.
       •    Specifically, four out of five say they are given enough authority to make
            decisions they need to make, and are proud to work for XYZ. In both cases,
            those percentages are significantly above norm.

       •    Additionally, a majority of employees say they are comfortable taking risks in
            their work, and feel free to make suggestions for improvement.

Somewhat fewer than half believe XYZ gives enough recognition for good work — about
the same as employees in other companies. However, employees perceive a very
specialized reward focus:
       •    Though about half believe individual initiative is rewarded,

       •    Relatively few believe that either responsiveness or creativity are rewarded.

Employee ratings of their immediate supervisors are equal to or above the norm in almost
every area. First line supervision, in short, appears to be a particular strength at XYZ.


A majority of employees believe XYZ has provided them the information they need, and
the opportunity to learn useful skills. Moreover, they believe they know how to use the
resources at their disposal. Despite this, their satisfaction with XYZ's training is
somewhat below average. This discrepancy merits further attention.

Employee ratings of XYZ's pay and benefits package are dramatically higher than the
norm in every area for which we have norms.


DEPARTMENTAL DIFFERENCES

Department A had somewhat more favorable attitudes than the other departments on:
       •   Believing teams are effectively run, and,

       •   Believing management does not play favorites.

Department B employees generally were in the middle on most satisfaction measures, but
were less satisfied than the other departments on deadlines — they believe that deadlines
are neither realistic, nor clearly communicated.


Department C had somewhat more favorable attitudes than the other departments on a
number of issues, among them:
       •   Being proud to work for XYZ,

       •   Having the technology to do their job,

       •   Believing there is adequate planning of corporate objectives,

       •   Having a more favorable viewing of XYZ's planning, and

       •   Feeling better informed about other departments.

RECOMMENDATIONS

We offer the following suggestions for your consideration. We suggest that employees be
involved to the extent possible in the analysis issues and implementation of change.


Teamwork and Interdepartmental Communication
       •   Develop interdepartmental teams to address company-wide strategic initiatives.
           Perhaps their first assignment could be answering the question "how can we
           improve interdepartmental teamwork and communications?"
       •   Review the information currently disseminated about what different
           departments are doing. Include in this review the scope, frequency, and
           methods of delivery currently being used.

       •   Post departmental efforts on the Intranet site and alert employees to changes
           via email updates.
       •   Highlight departmental initiatives and successes in the company newsletter.
       •   Hold periodic company-wide meetings to review what's going on in different
           areas.
       •   Have supervisors give periodic updates on what's going on in other
           departments.
       •   Have supervisors periodically attend the meetings of other departments to
           disseminate information about what the supervisor's department is doing.

Additionally, review the incentives and disincentives in place (either formal or informal)
which may have an adverse impact on interdepartmental cooperation, and revising them if
they seem to discourage efforts toward achieving the common goals of the company. In
short, make certain that teamwork between groups is encouraged and rewarded, rather
than discouraged or penalized.


Planning
       •   Have an employee team review last year's plan on both company and
           department levels. Did the company/department achieve its strategic goals?
           What plans were made? Were they effective?
       •   Hold group sessions to determine what employees believe would make the
           planning process more effective. Review this employee input and consider
           making adjustments to the planning process.
       •   Solicit volunteers from the general employee population to participate in
           planning for the coming year.


Morale Issues
Addressing the planning and teamwork issues should have a positive impact on morale.
However, a review of the comments in the context of the quantitative results suggests that
specific efforts will be needed to address morale issues at XYZ. The factors contributing
to XYZ having a lower morale than it would otherwise include employee perceptions of
favoritism, less than a majority feeling that working at XYZ is fun, the feeling on the part
of some that they are treated as "cogs in a wheel" (one in five disagreed that they are
treated as a person, not a number).

Favoritism/ Respect and Fairness
XYZ should consider the following steps to address the perceptions of unfairness that
many employees feel exists:
       •   Review the reward and recognition system to determine the extent to which it
           operates independently of the feelings of the individuals in a position to
           reward/recognize achievement. Rewards and recognition should be made
           when measurable efforts and goals are achieved, as opposed to the "feeling"
           that particular people are doing a good job.
       •   Employees cited various examples of what they perceived as favoritism -- for
           example, in the assignment of parking spaces, unequal flex time, tolerance of
           unfair work loads, and the like.
           Plainly, these are sensitive issues, which require sensitive handling. This may
           be an area in which further employee input as well as management review of its
           policies and practices both are required.


Fun in the Workplace
What can make XYZ a more fun place to work? Often, companies undertake "fun"
initiatives or hold "events," such as picnics to make a workplace more fun. While these
have their place and can have a positive impact on morale, they do not address the cultural
issue at its heart. The issue really is, what can be done to make the workplace more
enjoyable during the eight-or-more hours employees are there? Often, the key is in
reducing stress, which can be caused by conflicts in objectives, feelings that procedures
hamper productivity and/or creativity, a sense of helplessness, or an authoritarian
environment. The comments indicate that some of these issues exist at XYZ, but there is
no prevailing issue common to a large number of employees.


XYZ Management needs to become introspective to address the "fun" issue. Are
managers treating employees the way they expect to be treated themselves? Are they
themselves having fun at work? If not, why not?


To make the workplace more fun, create policies that foster empowerment, creativity,
achievement, responsiveness, risk taking, collegiality, and teamwork. Of course, eliminate
policies and practices that discourage these items.

Other Items
Although most supervisory ratings were high, supervisors may need some training on how
to tell employees when their work needs improvement and how to give recognition for
work that's well done.


One-in-five employees expressed a need for technology training. This issue should be
addressed. Review the comments for specific training needs, solicit more specific
employee feedback on this issue, and develop the technology training process to address
these unfilled needs.

Two other measures indicative of overall satisfaction are (1) whether or not the employee
would recommend XYZ to a friend, and (2) how long the employee expects to stay at
XYZ.


As was the case with ratings of overall satisfaction, the percentage of employees who
would recommend XYZ to a friend was about at the norm.

B.     DIAGNOSTIC MEASURES



                      1.      Quadrant Analysis: Introduction


Quadrant Analysis is conducted as follows:

       1. Importance Ranking

           The first step is to correlate each individual rating with overall satisfaction.

           This is simply a statistical procedure for determining the degree to which
           satisfaction or dissatisfaction with any specific area predicts overall satisfaction
           or dissatisfaction. The prediction can range from perfect (rating of the specific
           area correlates exactly with rating of overall satisfaction) to non-existent.

           The higher the correlation for any individual area, the greater its importance —
           improving satisfaction in that area can be expected to improve overall
           satisfaction. The lower the correlation, the lower its importance — improving
           satisfaction in that area can be expected to have little or no effect on overall
           satisfaction.

           Each area of performance is ranked in order from most important (i.e., highest
           correlation with overall satisfaction) to least important (i.e., lowest correlation
           with overall satisfaction.)

       2. Performance Relative to Norms

           We subtract the norm percent agreeing with a particular statement from the
           percent agreeing with that statement for the subject organization.

       3. Quadrant Analysis

           The importance (correlation) and performance (difference from norm) scores
           are plotted in a table.

Areas of Opportunity


These are the areas in which improvement can be expected to pay dividends in increased
overall satisfaction.


As shown in the quadrant analysis in Table 3, XYZ's ratings are average to below average
on;
               "I believe there is a spirit of cooperation at XYZ"
               "There is adequate planning of corporate objectives"
               "XYZ treats me like a person, not as number"
               "There is adequate planning of departmental objectives"
               "I feel part of a team working toward a shared goal"
               "I have confidence in the leadership of XYZ"
               "My supervisor tells me when my work needs improvement"
               "XYZ gives enough recognition for work that's well done"


Unfortunately, the quadrant analysis is limited for XYZ, because there are no norms for
some of the areas of performance which turned out to be highly important to overall
satisfaction.


On the other hand, even without norms, there is evidence of room for improvement. To
be specific:
               "Working at XYZ is fun" (47% agree)
               "Planning at XYZ is effective" (30% agree)
               "Teams are effectively run at XYZ" (37% agree)
               "Management does not play favorites" (25% agree)
               "Adequate planning/communication between teams and departments" (18%
               agree)
               "Aware of important things going on in other departments" (18% agree)

XYZ's ratings in the areas mentioned at the end of the preceding page are low relative to
most items measured in the survey.


Taken together, these findings indicate that the best opportunities for increasing overall
satisfaction are:
        •    Improved teamwork, with special attention paid to interdepartmental planning
             and communications.
        •    Increasing employee confidence in management's planning.
        •    Dispelling employee perceptions of management shortcomings in employee
             treatment, and even-handedness in employee dealings.
        •    Making XYZ a more "fun" place to work.
        •    Some attention to feedback, particularly with regard to helping employees
             improve their work and giving recognition for work that's well done, seems
             warranted.

Although initial training received ranked low in importance, a high percentage of
employees specifically requested more technology training. As such, this area also should
be given consideration for improvement.


Unpromising Areas


XYZ's benefits get high ratings, but carry little weight in terms of overall satisfaction.
Accordingly, there's little to be gained from further increases in the benefits package∗


Overall corporate (not interdepartmental) communications are highly regarded, but also
carry little weight in terms of overall satisfaction.

Suggestions to Improve Overall Satisfaction
In one question we asked what XYZ can do to improve employee satisfaction.


Most employees offered suggestions for improving morale at XYZ.


Indeed, many commented at considerable length. A tabular summary of their views
correctly identifies major issues (see below), but cannot convey the richness, specificity,
and passion of their comments.


Accordingly, we strongly urge a careful reading of all of the comments (in Appendix C) as
a guide to identifying courses of action to address sources of employee dissatisfaction.

Benefits
